Hot take: behavioral interview questions (“Tell me about a time…”) should be sent to candidates in advance.
Reasons to send in advance:
1. More time to comb through their whole career to find a good example is a *good thing*. Otherwise you can’t tell the difference between inexperience and poor recall (if your objective actually were to test recall, there are far better tests for it!).
2. Those who would BS don’t need extra time, so giving a heads up levels the playing field for non-bullshitters
3. Most candidates prepare for them anyway, so ambushing ends up favoring those with the most extra time (often young white dudes)
4. Certain types of neurodivergent folks (eg #ADHD) are particularly bad at this kind of recall and it has nothing to do with their actual skills.
