This week, avoid sending threat as warning letter.
Most warning letters and mail I see say something like "You are hereby warned that your behaviour is unacceptable and a repeat will attract further disciplinary action."
That's a threat. It's not a warning letter.
A proper warning letter does three things:
1. States the specific conduct clearly:
Not "poor performance." Not "attitude problem." What exactly happened? When? Where? Who was involved?
"On 14 April 2026, you were absent from work without approval and without notifying your line manager." That's specific. That's defensible.
2. References the policy or standard that was violated.
Your employee handbook, your code of conduct, your attendance policy — whichever applies. Quote it. This is what makes the letter legally sound.
3. States the consequence AND the expectation going forward.
What happens if it repeats? AND — what does the employee need to do differently? Both must be in there.
Without the expectation, you've only punished without managing.
One more thing, the employee must acknowledge receipt. Not to agree — just to confirm they received it. If they refuse to sign, get a witness to sign that it was delivered.
Discipline in HR is not about punishment. It's about correction with documentation.
If your letters don't reflect that, they won't hold up — internally or externally.
