You want to hire a senior video editor????
So do the other thirty brands in your vertical.
Each of them already runs one to three good ones. So run the math: that's somewhere between thirty and ninety editors in your niche who could genuinely change your creative output, and every single one of them is already sitting inside somebody's Slack, getting paid on time, shipping four ads a week.
That's the pool. It doesn't grow.
Here's the part nobody says out loud: you're all fishing in the same pond, for the same fish, at the same price. You pay your best editor $2.5k to $4.5k plus performance. So does the brand you benchmark against.
You both spend months onboarding, training, and hoping they stay.
Same game. Same cost. Same headache.
So how do you actually add two or three brutal editors?
You've got two moves, and you already know both of them.
Train someone new. About $2k a month.
They don't know your vertical. Don't know your ICP. Don't know the game. Best case, if they're motivated, not juggling three other jobs, and you keep them on fire, they start performing around month two.
Best case.
Poach from a competitor's team, or their ex-team. $3k to $4k base plus performance.
More expensive up front. But look at what you're actually buying: competitor insight straight from the inside, someone who already gets your ICP, and about six weeks of hand-holding you don't have to do.
Sounds like the obvious move. Except the guy you poached can get poached right back. So can the one you trained. Either way you're standing in the same spot, playing musical chairs with people who never stop moving.
So who's actually moving them around?
There's a layer of people who never post, never pitch, and have no website. They know which editor is unhappy before his founder does, and they get paid to move him quietly. That's the whole job. Which is why you've never seen a single one of their names.
Your best editor didn't leave over money. Somebody called him and offered the thing you left out of the role.
Which means the real question was never how do I hire.
It's how do I build a role somebody doesn't want to leave.
Comp structure. Whether they're the only editor or part of a bench. Whether there's anything above them worth staying for. That part is design work, and most brands skip it entirely because they're still stuck on the first question.
And underneath both questions sits the one almost nobody can answer: who's actually cutting for your competitors right now?
Not "who's on the market." Who's in the seat, today, doing the work you want done.
The brands that know are hiring from a list of nine names. Everyone else is hiring from whoever answered the job post, which is a completely different group, and usually a weaker one.
Same pond. Very different fishing.
So no, the fix isn't a better job post. You need the guy who's already moving the game.
And those guys are probably the biggest hidden gems in this whole shady industry. No website, no name, no trace. Honestly, don't ask us where to find one. We didn't have a clue either for a long time.
We just know they exist.
So does the brand that took your last editor.

Because they genuinely have no idea how to hire, and it creates this endless hire/fire cycle.
Creative Strategists get matched with brands where they have zero relevant vertical, product, or niche experience. Then, unsurprisingly, they don’t perform immediately. The brand “tests” them for roughly a month, decides whether to keep or cut them, and the whole thing restarts.
Meanwhile, brands desperately need genuinely strong Creative Strategists. So the setup is completely broken from the start.
And honestly, most recruiting people in this space are straight-up trash. That’s our take after working with a lot of brands and seeing the same pattern over and over. I have no idea who convinced everyone that a 2-week or 30-day trial is enough to judge a CS.
Nobody can do their best work in an environment where they’re expected to learn the brand, understand the customer, figure out the offer, decode past creative performance, build a testing process, and somehow deliver winning ads overnight.
And if someone can walk into a totally unfamiliar brand and start printing five or six figures in revenue within the first few weeks, they’re probably already making serious money, working with top-tier operators, or building their own thing.
The problem goes way deeper than it looks. It’s not just a “talent shortage” , it’s a completely broken hiring and onboarding system.
