I have been helping organisations with job evaluation and pay structuring for more than two decades. One issue that continues to concern me is seeing organisations manage people without a formal job grading and pay structure. When these are absent, pay decisions are made inconsistently. Outcomes depend on individual negotiations, personal influence, or historical accidents rather than the value of the work. This creates dissatisfaction across the organisation, even if it is not openly discussed. What is difficult to justify is that this situation is entirely avoidable.
If you are an executive in such an organisation, this matter deserves attention at executive committee level. A formal job grading and pay structure brings discipline to how pay decisions are made. It ensures that decisions are consistent, transparent, and defensible. Most importantly, it promotes internal equity. While individuals may not always agree with their placement, they can understand the basis on which decisions are made.
Job evaluation is simply a systematic process for determining the relative value of jobs within an organisation. The ultimate objective is to develop a defensible pay structure that reflects differences in work value.
I am often asked which job evaluation system works best. In practice, most established systems produce very similar results when applied correctly. In Zimbabwe and across Southern Africa, the Paterson and Castellion systems are the most widely used, and both are fit for purpose.
What truly determines the credibility of a job evaluation exercise is not the system chosen, but the quality of the job descriptions used. Accurate, well-written job descriptions are critical. This is where most of the effort should be directed.
As a rule of thumb, about 80 percent of the time should be spent on developing clear and accurate job descriptions, with the remaining effort focused on grading and pay structure design.

Dear Mentee
What ever you do NOT submit to God, WILL submit you to the devil…😭
Be it your business, relationship or marriage.
I am not ashamed of who is behind me, Jesus Christ and no other god.
There are a few lessons i have picked from the CEO of this Universe, Lord Jesus Christ.
He was strategic in every move he did.
1. Friends
Why did Jesus not employ religious people😳, church elders or his family members to be his assistants (disciples)?
He understood life so well that it does not work like that…
Going to the same church with a person does not mean 😢 he will make a better partner. No!
Be strategic in choosing partners, business or relationship partner. Everyone should at least have a skill or value that he/she is adding.
Honawo wangu…
Jesus paid tax, I assume he learnt the importance of paying tax and consequences of evading it from Mathew the Tax Collector who he chose as one of his disciples. Imagine if none of his disciples knew about tax, aingonzi mudhara ndimi God, ndezve pano pasi izvi let’s leave it, vakujairira annointing😔.
The day Ceasar’s people demanded their tax, he sent a fisherman Peter to go get a coin in the mouth of a fish. Take note, the miracle was made possible by a man who had fishing skills.
If the highest qualification of a business partner you have in your life, “is we grew up together” wangu YOU ARE IN TROUBLE, kutungana kwembudzi chaiko😭
Gaya Jesu chaiye did not pick vanhu nje, Judas chaiye was an accountant.
I do not know much about your life but are you surrounded by encouragement ? or you surrounded by people who always find a problem to every solution you bring 😢.
If you are an EAGLE 🦅 stop hanging around chickens, you may look alike but mannn those birds 🦢 can’t FLY…
The quality of your thoughts is shaped and molded by what you follow hear on X or facebook (does your time line build you or entertaining you to more struggles), your friends and your relationship partner.
As bible puts it, YOU ARE YOUR THOUGHTS!
As a man thinketh so is he, who are you surrounded with ?
Do they encourage you, do they call you for chills and also call you when money is the topic at the table…or unozoona mari yaaitwa…😢
Wangu, wake up!
No one really cares if you make it or not, when was the last time your friends or partner sat you down to ask about your vision, 5 year plan, your life progress and personal growth.
If you do not have these people around you, WHAT you are calling your CIRCLE IS A CAGE !
Listen, IF YOU KEEP ON GIVING EXCUSES YOU WILL BE EXCUSED SIMPLE!
Draw value from your people, not kuti ha vanhu bhoo…pakutiiiiiiiiii, nxaaa tsek mhani iwe, usandipa hashaaaa
Make a plan now, and change things!
Life is hard for everyone, but those who are thriving, how are they doing it? There is always a way wangu…
Listen…
The difference between the rich and the poor is INFORMATION and discipline.
Ukudyirwa bhonzo nevane mari because pane zvausiri kuziva and pane vausiri kuziva but UKUTOCHEMBERA KA uchingoti, Sabhuku wekuma raini kwedu achapindawo… honestly haubatsirike…
Be intentional about getting to know people, pa chokwadi, Dai LOT aisaziva Abraham munguva ye sodom, idi ooh aitsvawo nevamwe…but aiziva Abraham, unoziva ani iwewe ? Let’s be honest…make an effort…
So note this..
You are always 1 link, 1 strong relationship from living your dream life!
So work on becoming VALUE, relationships are easy to create if you are adding value..
Do Something and gain value wangu…
otherwise uchasvika pakuchemwa (wafa) UCHINGOCHEMA about this life😭😭
